Tips, Challenges, and Resources for Finding LGBTQIA+ Affirming Work Environments

Discrimination against LGBTQIA+ individuals in the workplace involves unfair treatment based on sexual orientation, gender identity, or expression. This discrimination can manifest in various ways, including exclusion from job opportunities, unequal pay, hostile work environments, and lack of support for LGBTQIA+ rights. It’s essential to recognize that such discrimination not only impacts the mental health and well-being of LGBTQIA+ employees but also affects overall workplace morale and productivity.

Challenges LGBTQIA+ People Face in the Workplace

  1. Hostile Work Environment: LGBTQIA+ employees may face harassment, derogatory comments, and exclusion from social activities. This hostile environment can lead to increased stress, anxiety, and depression.
  2. Lack of Career Advancement: Many LGBTQIA+ employees encounter barriers to promotions and professional development opportunities. Discrimination in hiring and promotions often stems from biased assumptions about their capabilities or the belief that their identity is not aligned with the company culture. In fact, according to the 2022 U.S. Transgender Survey, more than one in ten (11%) respondents who had ever held a job said they had been fired, forced to resign, lost the job, or been laid off because of their gender identity or expression. Moreover, the unemployment rate among USTS respondents was 18%.
  3. Inadequate Health Benefits: Access to healthcare is a significant issue for LGBTQIA+ employees. Benefits that do not cover LGBTQIA+ partners, transgender-related healthcare needs, fertility services, or mental health support can create additional stress and financial burden. In fact, according to the 2022 U.S Transgender Survey, more than 1 in 4 respondents (26%) had at least one issue with their insurance company in the last 12 months, such as being denied coverage for hormone therapy, surgery, or another type of gender-affirming health care; gender-specific health care because they were transgender; or routine health care because they were transgender.
  4. Microaggressions: These are subtle, sometimes unintentional, discriminatory comments or behaviors. They can accumulate over time, leading to a toxic work environment and significant negative impacts on mental health. More obvious examples would be using the wrong name, honorific, or pronoun when referring to someone. Additional examples would be the more general use of gendered language when addressing the workforce in its entirety – such as starting a meeting with “Good morning ladies and gentleman!”
  5. Lack of Representation: The absence of LGBTQIA+ role models and allies in leadership positions can make it difficult for LGBTQIA+ employees to envision their own career growth and feel included in the workplace culture.

Tips and Strategies for Finding an LGBTQIA+ Affirming Workplace

  1. Research the Company Culture: Before applying for a job, research the company’s stance on LGBTQIA+ issues. Look for non-discrimination policies, diversity and inclusion initiatives, and whether the company has received any recognition for being an inclusive employer. As an example, you can also check out the Human Rights Campaign Corporate Equality Index. Their 2023-2024 stats are out, using a benchmark tool on corporate policies, practices and benefits pertinent to lesbian, gay, bisexual, transgender and queer employees. Learn more by clicking here!
  2. Leverage LGBTQIA+ Job Boards and Networks: Use job boards and professional networks dedicated to LGBTQIA+ professionals. Platforms like Out & Equal, Everywhere is Queer, and The Pride Network can connect you with inclusive employers.
  3. Ask Specific Questions During Interviews: During job interviews, ask about the company’s diversity and inclusion policies. Inquire about employee resource groups (ERGs) for LGBTQIA+ employees and whether the company participates in LGBTQIA+ events or advocacy.
  4. Evaluate Company Benefits: Examine the company’s health benefits to ensure they cover LGBTQIA+-specific needs, which may include hormone therapy, gender affirming surgical procedures, and mental health support. Check if the company offers parental leave policies that include LGBTQIA+ couples. Likewise, ask about family-planning and fertility coverage.
  5. Seek Out Allies and Mentors: Identify potential allies within the company who can support your career development. Having a mentor who understands your challenges and can offer guidance is invaluable.
  6. Join LGBTQIA+ Professional Associations: Engage with professional associations that support LGBTQIA+ professionals. These organizations can provide resources, networking opportunities, and advocacy to help you navigate your career.
  7. Advocate for Yourself: If you are already employed, advocate for the creation or improvement of LGBTQIA+ inclusive policies. Join or start an employee resource group (ERG) to foster a supportive community within your workplace.
  8. Stay Informed About Legal Protections: Be aware of your legal rights regarding LGBTQIA+ discrimination in the workplace. In the United States, the Supreme Court’s ruling in Bostock v. Clayton County protects LGBTQIA+ employees from discrimination based on sexual orientation or gender identity. However, legislation can change, and may be impacted at the state and federal level.
